In this post- I\u2019ll outline the issue, why it matters and invite you to join me in tackling the problem of Equality, Diversity and Inclusion (EDI) in editorial &#8211; through bringing people together to make change possible &#8211; in\u00a0<\/span><b>EDITalk<\/b><span style=\"font-weight: 400;\">.<\/span><\/p>\n<p><b>What\u2019s the problem, anyway?<\/b><\/p>\n<p><span style=\"font-weight: 400;\">As someone who has a<\/span><a href=\"http:\/\/www.ezekiels.co.uk\/eylan\/mixed\/\"><span style=\"font-weight: 400;\"> mixed background <\/span><\/a><span style=\"font-weight: 400;\">and works in educational publishing, I have been referred to as \u2018exotic\u2019 and \u2018proof of diverse recruitment\u2019. I\u2019ve seen tokenism, white-fragility and even outright discrimination at work and, even though I present as a white man and have many privileges to act, I\u2019ve struggled to this call out &#8211; or (worse) even see when there was a problem! Things have improved in the 20 years since I left the classroom, and even more so since last year, in terms of awareness &#8211; but representation remains an issue.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">The issue of who\u2019s behind the camera, as well as in front of it &#8211; has been given prominence by stars of big and small screen &#8211; and even there, it\u2019s tough. For example, <\/span><a href=\"https:\/\/www.bcu.ac.uk\/media\/research\/sir-lenny-henry-centre-for-media-diversity\"><span style=\"font-weight: 400;\">Sir Lenny Henry recently founded the Centre for Media Diversity<\/span><\/a><span style=\"font-weight: 400;\"> to tackle this problem here in the UK, after little or no progress since his <\/span><a href=\"https:\/\/www.theguardian.com\/media\/audio\/2014\/mar\/19\/lenny-henry-diversity-creative-industries\"><span style=\"font-weight: 400;\">blistering talk to Bafta in 2014<\/span><\/a><span style=\"font-weight: 400;\">, pointing out how poor representation is in the media industry.\u00a0<\/span><\/p>\n<div style=\"width: 479px\" class=\"wp-caption alignnone\"><a href=\"https:\/\/www.bcu.ac.uk\/media\/research\/sir-lenny-henry-centre-for-media-diversity\/members\"><img loading=\"lazy\" decoding=\"async\" class=\"\" src=\"https:\/\/bcuassets.blob.core.windows.net\/img\/lenny-henry--132264900948117281.jpg\" alt=\"\" width=\"469\" height=\"176\" \/><\/a><p class=\"wp-caption-text\">Sir Lenny Henry &#8211; founder of a centre to diversify the media industry<\/p><\/div>\n<p><b>Why educational publishing?<\/b><\/p>\n<p><span style=\"font-weight: 400;\">It\u2019s fair to say that the world of educational publishing is a little less exciting than that of TV and Film, and with a much smaller chance of making big money. Most people who work in my sector do so because they have a close connection to schools (eg ex-teachers) or because they happened upon it. There are very few kids who dream of publishing textbooks. That said, it does have a huge impact on the lives of young people &#8211; and therefore (boring in comparison to prime time TV though it may be) very important to our society and economy.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">However, it is a sector with a huge diversity deficit. As the <\/span><a href=\"https:\/\/publishingperspectives.com\/2021\/02\/the-uks-publishers-association-releases-its-new-diversity-report-covid19\/\"><span style=\"font-weight: 400;\">Publishers Association\u00a0 recognised in it\u2019s report last year <\/span><\/a><span style=\"font-weight: 400;\">&#8211; there has been very little change &#8211; and even where things look good, there are geographical and statistical issues as the main centres of publishing (ie London) have much greater diversity than the national average &#8211; so these numbers are worse that they might appear! But for the few people who work in publishing who are not white, female, middle class, cis-straight and able-bodied &#8211; this would be no surprise.<\/span><\/p>\n<p><b>Why editorial only?\u00a0<\/b><span style=\"font-weight: 400;\"><br \/>\n<\/span><span style=\"font-weight: 400;\">In publishing, editorial teams include commissioners of content, product developers and product managers &#8211; who interpret the market, propose, commission and shape the product before you see it in school. It is the editorial team who decide which authors to work with, which illustrators and images to use, which suppliers to commission, and users \/ customers to target. Essential roles, <a href=\"https:\/\/www.sapiens.org\/language\/developmental-editor-tips\/\">like development editors, do so much to shape the content &#8211; and make tonal judgements. <\/a>So, while everyone in an organisation has a responsibility to work on the diversity of content, it\u2019s the editorial team that has the biggest influence on the product.<\/span><\/p>\n<p><b>What are you already doing?<\/b><\/p>\n<div id=\"attachment_1328\" style=\"width: 260px\" class=\"wp-caption alignleft\"><a href=\"https:\/\/www.pearson.com\/uk\/news-and-policy\/news\/2021\/03\/pearson-releases-race-and-ethnicity-editorial-guidelines.html\"><img loading=\"lazy\" decoding=\"async\" aria-describedby=\"caption-attachment-1328\" class=\" wp-image-1328\" src=\"http:\/\/www.ezekiels.co.uk\/eylan\/wp-content\/uploads\/2021\/07\/pearson-RE-guidelines-300x167.jpg\" alt=\"\" width=\"250\" height=\"139\" srcset=\"https:\/\/www.ezekiels.co.uk\/eylan\/wp-content\/uploads\/2021\/07\/pearson-RE-guidelines-300x167.jpg 300w, https:\/\/www.ezekiels.co.uk\/eylan\/wp-content\/uploads\/2021\/07\/pearson-RE-guidelines-768x428.jpg 768w, https:\/\/www.ezekiels.co.uk\/eylan\/wp-content\/uploads\/2021\/07\/pearson-RE-guidelines-1024x571.jpg 1024w, https:\/\/www.ezekiels.co.uk\/eylan\/wp-content\/uploads\/2021\/07\/pearson-RE-guidelines.jpg 1191w\" sizes=\"auto, (max-width: 250px) 100vw, 250px\" \/><\/a><p id=\"caption-attachment-1328\" class=\"wp-caption-text\">Pearson Race and Ethnicity DE&amp;I guidelines &#8211; Part of the Pearson editorial policy, which includes Gender, LGBTQ+ and Disability.<\/p><\/div>\n<p>I\u2019ve embraced the chance to help train colleagues at Pearson in applying <a href=\"https:\/\/www.pearson.com\/uk\/news-and-policy\/news\/2021\/03\/pearson-releases-race-and-ethnicity-editorial-guidelines.html\"><span style=\"font-weight: 400;\">new editorial guidelines for Diversity, Equity and Inclusion<\/span><\/a><span style=\"font-weight: 400;\"> (DE&amp;I also called <\/span><a href=\"https:\/\/www.london.gov.uk\/what-we-do\/equality-diversity-and-inclusion-edi-advisory-group\"><span style=\"font-weight: 400;\">EDI in other organisations &#8211; eg the London Assemby<\/span><\/a><span style=\"font-weight: 400;\">) &#8211; most recently around Race and Ethnicity and Gender. Guidance for LGBTQ+ and Disability is due later in the year. These excellent resources, which are <\/span><a href=\"https:\/\/www.pearson.com\/content\/dam\/one-dot-com\/one-dot-com\/global\/Files\/news\/DD02583PRIME-PearsonRaceEthnicityEquityDiversityandInclusionGuidelines002.pdf\"><span style=\"font-weight: 400;\">available for other organisations to view here<\/span><\/a><span style=\"font-weight: 400;\">, promoted a set of questions about how to apply them in our day-to-day work.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Over the past year, as I&#8217;ve looked around the virtual rooms we were in, I noticed that we were asking our predominantly non-diverse teams to do really hard work, based on this\u00a0 training alone &#8211; and, while support was offered by groups representing BAME, Women, LGBTQ+ and Disabled colleagues &#8211; there was a notable gap where the work is happening. There has been considerable feedback on this and the business is now reviewing options on how to tackle this more helpfully.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">In reflecting on my role in this, I thought I\u2019d explore this more, to check how widespread this issue is.\u00a0 I called out in my networks to find <\/span><b>editors <\/b><span style=\"font-weight: 400;\">in the UK educational publishing industry with diverse racial and ethnic backgrounds (as a starting point). In total, I have found less than 10 people. Outside of Pearson, I have been able to find <\/span><b>only three BAME editorial folk<\/b><span style=\"font-weight: 400;\">: two of whom I\u2019ve spoken to, to better understand their lived experiences.<\/span><\/p>\n<p>Bottom line is that we need more people coming into the sector who can represent a broader and more accurate view of our society to our children and the educators that work with them. It doesn&#8217;t mean ignoring the expertise of those already doing this work &#8211; but rather than just leaving a door open &#8211; actively helping people over the threshold into educational publishing.<\/p>\n<p><b>What are you going to do about it then?<\/b><\/p>\n<p>Take action! I&#8217;m thinking of small steps that are smaller than I&#8217;d like, but they are a start.<\/p>\n<p><span style=\"font-weight: 400;\">1 &#8211; Run a monthly <\/span><a href=\"https:\/\/www.twitch.tv\/p\/en\/about\/\"><span style=\"font-weight: 400;\">Twitch channel<\/span><\/a><span style=\"font-weight: 400;\">\u00a0&#8211; livestreaming &#8211; called <\/span><a href=\"https:\/\/docs.google.com\/forms\/d\/e\/1FAIpQLSdKfSZeSP84TJo20G50rHJL9O6PUrBU3Q4LZ4xya1dYs7ZVwA\/viewform?usp=sf_link\"><b>EDITalk <\/b><\/a><span style=\"font-weight: 400;\">(Did you see what I did there?). <\/span><a href=\"https:\/\/docs.google.com\/forms\/d\/e\/1FAIpQLSdKfSZeSP84TJo20G50rHJL9O6PUrBU3Q4LZ4xya1dYs7ZVwA\/viewform?usp=sf_link\"><b>EDITalk <\/b><\/a><span style=\"font-weight: 400;\">will seek to do 3 things:<\/span><\/p>\n<ul>\n<li>\u00a0Show what it looks like when content is created and shaped when the representation in the process is better.
